{"id":864932,"date":"2026-07-04T17:00:00","date_gmt":"2026-07-04T15:00:00","guid":{"rendered":"https:\/\/businesstech.co.za\/news\/?p=864932"},"modified":"2026-07-03T16:36:43","modified_gmt":"2026-07-03T14:36:43","slug":"the-man-who-got-paid-r26000-every-day-for-nine-years-to-make-private-education-cheaper-in-south-africa","status":"publish","type":"post","link":"https:\/\/businesstech.co.za\/news\/business-opinion\/864932\/the-man-who-got-paid-r26000-every-day-for-nine-years-to-make-private-education-cheaper-in-south-africa\/","title":{"rendered":"The man who got paid R26,000 every day for nine years to make private education cheaper in South Africa"},"content":{"rendered":"\n<p>Roy Douglas earned more than R86.5 million during his nine years as chief executive of ADvTECH, averaging just over R26,300 a day while pursuing a strategy to make private education more affordable for South African families.<\/p>\n\n\n\n<p>An analysis of ADvTECH\u2019s annual reports from 2015 to 2024 by BusinessTech shows that Douglas received total remuneration of R86.5 million during his tenure.<\/p>\n\n\n\n<p>His earnings fluctuate depending on company performance, bonus targets, long-term incentives, and his retirement in early 2024.<\/p>\n\n\n\n<p>Roy Douglas completed a Bachelor\u2019s degree in Economics from the University of KwaZulu-Natal and an MBA from the University of Cape Town Graduate School of Business.<\/p>\n\n\n\n<p>After this, he built over 25 years of international executive experience across major organisations, including Unilever SA, House of Fraser in the UK, Deloitte in the USA, and AG Industries.<\/p>\n\n\n\n<p>In December 2012, Douglas transitioned into the private education sector as the Chief Operating Officer of ADvTECH&#8217;s Tertiary Division.<\/p>\n\n\n\n<p>He successfully engineered a major operational turnaround by reversing declining student enrollments and stabilising major brands such as Varsity College and Rosebank College.<\/p>\n\n\n\n<p>This successful turnaround directly led to his appointment as ADvTECH Group Chief Executive Officer (CEO).<\/p>\n\n\n\n<p>Douglas took over as CEO on 27 November 2015 after previously leading the group&#8217;s tertiary division. Because he assumed the role near the end of the year, ADvTECH&#8217;s 2015 report still classified him primarily under the tertiary division.<\/p>\n\n\n\n<p>His first full year as CEO in 2016 saw total remuneration increase to R7.17 million, helped by a substantial short-term bonus.<\/p>\n\n\n\n<p>According to the company\u2019s report, &#8220;executive bonuses, accrued at year-end but paid after year-end, amounted to 74% (2015: 95%) of the bonus opportunity&#8221;.<\/p>\n\n\n\n<p>However, his remuneration dropped sharply to R4.14 million in 2017 after ADvTECH failed to achieve one of its key performance measures.<\/p>\n\n\n\n<p>Despite the lower payout, his guaranteed remuneration continued to rise steadily in subsequent years.&nbsp;<\/p>\n\n\n\n<p>ADvTECH noted that during both 2018 and 2019, the increases to executives&#8217; guaranteed remuneration were linked to CPI and adjusted according to individual performance ratings.<\/p>\n\n\n\n<figure class=\"wp-block-table\"><div class=\"table-responsive\"><table class=\"table\" class=\"has-fixed-layout\"><tbody><tr><th>Year<\/th><th class=\"has-text-align-center\" data-align=\"center\">Total Remuneration (ZAR)<\/th><\/tr><tr><td>2015<\/td><td class=\"has-text-align-center\" data-align=\"center\">R 5,428,490<\/td><\/tr><tr><td>2016<\/td><td class=\"has-text-align-center\" data-align=\"center\">R 7,169,000<\/td><\/tr><tr><td>2017<\/td><td class=\"has-text-align-center\" data-align=\"center\">R 4,137,500<\/td><\/tr><tr><td>2018<\/td><td class=\"has-text-align-center\" data-align=\"center\">R 4,971,125<\/td><\/tr><tr><td>2019<\/td><td class=\"has-text-align-center\" data-align=\"center\">R 6,019,907<\/td><\/tr><tr><td>2020<\/td><td class=\"has-text-align-center\" data-align=\"center\">R 6,198,242<\/td><\/tr><tr><td>2021<\/td><td class=\"has-text-align-center\" data-align=\"center\">R 12,417,206<\/td><\/tr><tr><td>2022<\/td><td class=\"has-text-align-center\" data-align=\"center\">R 16,129,744<\/td><\/tr><tr><td>2023<\/td><td class=\"has-text-align-center\" data-align=\"center\">R 23,129,338<\/td><\/tr><tr><td>2024<\/td><td class=\"has-text-align-center\" data-align=\"center\">R 906,949<\/td><\/tr><tr><td><strong>Total<\/strong><\/td><td class=\"has-text-align-center\" data-align=\"center\"><strong>R 86,507,501<\/strong><\/td><\/tr><\/tbody><\/table><\/div><\/figure>\n\n\n\n<h2 class=\"wp-block-heading\">A focus on affordability<\/h2>\n\n\n\n<p>However, the arrival of the Covid-19 pandemic in 2020 prompted significant changes to executive incentives as the company focused on protecting its finances.<\/p>\n\n\n\n<p>&#8220;Owing to the impact of Covid-19, RemCom has amended the &#8216;standard criteria&#8217; for the STI during the current remuneration cycle, to achieve greater focus on the sustainability of the business, with 30% of the STI being the maximum payout,&#8221; the report said.<\/p>\n\n\n\n<p>Douglas&#8217; remuneration rose sharply from 2021 onwards, partly because reporting rules changed to include long-term incentive awards within total remuneration. Although his reported pay climbed to R12.4 million in 2021, his guaranteed salary was frozen.<\/p>\n\n\n\n<p>The company explained that this was \u201cdue to the economic environment in 2021 and the decision taken not to increase school fees. Therefore, the group CEO and GCD did not receive an increase in 2021.&#8221;<\/p>\n\n\n\n<p>Despite this, remuneration climbed further to R16.1 million in 2022 after salary increases resumed in line with inflation and the company achieved demanding financial targets.&nbsp;<\/p>\n\n\n\n<p>Douglas earned his highest income in 2023, totalling R23.13 million. Alongside CPI-linked salary growth, the company&#8217;s incentive structure became more generous.<\/p>\n\n\n\n<p>&#8220;The LTI awards for the year, and going forward, have been increased to a maximum of 125% for the group CEO, and are now all subject to performance conditions, whereas previously a portion were retention shares,&#8221; the report stated.<\/p>\n\n\n\n<p>His final remuneration fell to just over R906,000 in 2024 because he retired after only two months of the financial year.<\/p>\n\n\n\n<p>Throughout his tenure, Douglas repeatedly argued that affordability, rather than demand, remained the biggest obstacle preventing more South Africans from choosing private education.<\/p>\n\n\n\n<p>One of his flagship initiatives was launching Pinnacle Colleges, which he described as a new brand with a focus on affordable, quality, community-based education.<\/p>\n\n\n\n<p>&#8220;The creation of value for money mid-fee schools such as Pinnacle provides greater access to quality education,&#8221; he said.&nbsp;<\/p>\n\n\n\n<p>He further explained that the model offered an affordable, high-quality education by limiting class sizes and offering fewer subjects than those at premium-fee schools.<\/p>\n\n\n\n<p>The group also converted several existing schools to the lower-cost Pinnacle model, including Kathstan and Summit College, which were rebranded as Pinnacle Rynfield and Pinnacle Kyalami, respectively, with revised fee structures.<\/p>\n\n\n\n<p>During the pandemic, Douglas also froze school fees to ease financial pressure on parents. &#8220;Given the financial pressures on consumers and a contraction in the economy, we did not increase school fees for 2021 and increased tertiary fees only marginally,&#8221; he said.<\/p>\n\n\n\n<p>Douglas consistently maintained that &#8220;affordability, rather than demand, remains the ongoing issue in private education.&#8221;<\/p>\n\n\n\n<p>Because of this, throughout his tenure, he pushed ADvTECH to improve efficiency by &#8220;driving operational effectiveness and efficiencies.\u201d&nbsp;<\/p>\n\n\n\n<p>He said this eliminated waste and duplication through the company\u2019s shared services and maintained strong cost-control measures to deliver better value for parents and students.<\/p>\n","protected":false},"excerpt":{"rendered":"<p>Roy Douglas earned over R86.5 million in nine years as CEO of a major South African private education company, aiming to make private education more affordable for families.<\/p>\n","protected":false},"author":92,"featured_media":864957,"comment_status":"open","ping_status":"closed","sticky":true,"template":"","format":"standard","meta":{"footnotes":""},"categories":[4],"tags":[7286,25675,25674,853],"class_list":["post-864932","post","type-post","status-publish","format-standard","has-post-thumbnail","hentry","category-business-opinion","tag-advtech","tag-private-education","tag-roy-douglas","tag-south-africa"],"_links":{"self":[{"href":"https:\/\/businesstech.co.za\/news\/wp-json\/wp\/v2\/posts\/864932","targetHints":{"allow":["GET"]}}],"collection":[{"href":"https:\/\/businesstech.co.za\/news\/wp-json\/wp\/v2\/posts"}],"about":[{"href":"https:\/\/businesstech.co.za\/news\/wp-json\/wp\/v2\/types\/post"}],"author":[{"embeddable":true,"href":"https:\/\/businesstech.co.za\/news\/wp-json\/wp\/v2\/users\/92"}],"replies":[{"embeddable":true,"href":"https:\/\/businesstech.co.za\/news\/wp-json\/wp\/v2\/comments?post=864932"}],"version-history":[{"count":4,"href":"https:\/\/businesstech.co.za\/news\/wp-json\/wp\/v2\/posts\/864932\/revisions"}],"predecessor-version":[{"id":864955,"href":"https:\/\/businesstech.co.za\/news\/wp-json\/wp\/v2\/posts\/864932\/revisions\/864955"}],"wp:featuredmedia":[{"embeddable":true,"href":"https:\/\/businesstech.co.za\/news\/wp-json\/wp\/v2\/media\/864957"}],"wp:attachment":[{"href":"https:\/\/businesstech.co.za\/news\/wp-json\/wp\/v2\/media?parent=864932"}],"wp:term":[{"taxonomy":"category","embeddable":true,"href":"https:\/\/businesstech.co.za\/news\/wp-json\/wp\/v2\/categories?post=864932"},{"taxonomy":"post_tag","embeddable":true,"href":"https:\/\/businesstech.co.za\/news\/wp-json\/wp\/v2\/tags?post=864932"}],"curies":[{"name":"wp","href":"https:\/\/api.w.org\/{rel}","templated":true}]}}
